Understanding Debbie's level of motivation using Herzberg's two-factor theory
According to Hertzberg's two-factor theory job satisfaction in the workplace depends on various factors in the workplace while job dissatisfaction is also caused by a certain set of factors. After completing a master’s degree in nursing a pay increment and new benefits associated with new supervisory role motivated Debbie to work (Baack & Fischer, 2013). However, Debbie was demotivated by a set of other factors. Debbie held the rank of a registered nurse due to her academic achievements and expected respect from other nurses who only completed training at the licensed practical nurse level. The fact that the two nurses treated her as a peer and sometimes as a subordinate due to their long experience demotivated Debbie.
Understanding Debbie’s decision to look for work elsewhere using Adams’ equity theory
According to Adams’ equity theory perception of fairness in the workplace determines a person's behavior on the job. The theory elaborates on how employees in the health care's sector may react to the perceptions of fairness and equity (Fagerstrom, 2009). Debbie had the perception that her rank as a registered nurse owing to academic achievements would make her pay differential higher compared to other two nurses. However, Debbie realized that the pay differential was too small with a difference of only $3 per hour. That made Debbie perceive the payment criteria as being unfair considering her high qualifications and heavy responsibilities and hence made her decide to look for work elsewhere.
Explaining Debbie’s Dilemma using Vroom’s expectancy theory
According to Vroom’s expectancy theory, an individual believes that a certain level of effort results in satisfactory performance of the task that leads to a reward. After being a registered nurse and pursuing a masters' degree in nursing Debbie was elevated to the new role of a supervisor. However, she was in a dilemma because her satisfactory performance in terms of qualifications and position were not being rewarded (Shepheard, 2011). The best way Debbie would have been rewarded would have been through high pay increment and more respect from other nurses she was supervising. However, lack of these rewards left her in dilemma forcing her to look for the new workplace.
